The screening step is the bottleneck. Not because it is technically difficult, but because it is repetitive and time-sensitive. This saves the hiring manager from reading the full resume of every candidate and instead lets them scan a standardized brief.
What AI cannot do is evaluate soft signals that require human judgment. Cultural fit, communication style, ambition, and interpersonal skills are not reliably assessed from resume text. AI screening should not attempt to evaluate these. It should explicitly flag them as areas for human assessment.

Building a Structured Screening Workflow
A structured screening workflow has four components: a role rubric, an input schema, a scoring framework, and an output format.
The role rubric is your definition of what good looks like for this specific hire. It lists the required qualifications, preferred qualifications, and dealbreakers. Be specific. Instead of strong writing skills, write has published blog posts or marketing copy for a B2B audience. Instead of leadership experience, write has managed a team of 3 or more for at least one year. Specificity is what makes the screening actionable.
The input schema defines what information the workflow needs for each candidate. At minimum: name, resume text, and any supplemental responses. If your application includes a short written exercise or portfolio link, include those as input fields. The schema validates that each candidate record is complete before screening.
The scoring framework maps rubric criteria to scores. A simple approach is a 1 to 5 scale for each criterion, with clear definitions for each score. A 5 on relevant experience means the candidate's last two roles were directly in your domain. A 3 means adjacent experience. A 1 means no relevant experience. This removes ambiguity from the scoring.
The output format standardizes what the hiring manager sees: an overall score, a summary, scores per criterion, strengths, gaps, and recommended next step. Setup and Calibration: Getting Accurate Results
Start by writing your role rubric before you post the job. This front-loads the work that makes screening effective. Most founders skip this step and then wonder why screening feels arbitrary. Spend 30 minutes defining your criteria and you save hours during the screening phase.
When applications start arriving, pull the first 10 and screen them manually. Score each one against your rubric. This gives you a human baseline to calibrate against.
Now run the same 10 applications through the screening workflow pack. Compare the pack's scores and summaries to your own. For each candidate, check whether the overall recommendation matches.
